An effective Culture Change program has at least the following 11 customised elements.

1. Senior Management Education and Sign-off

The initial stage of any culture change project requires the organization’s most senior team be exposed to the world’s best corporate performance practices. This first stage involves the top team in a paradigm shifting discussion, scoping-out with them the proposed change strategies, establishing an agreement as to their personal roles in the change process and illiciting an actual group sign-off for the project.

2. Key Change Agents and Innovators

Stage two involves working with the most positive change agents across each business unit to help them develop the mindsets, skills and strategies to initiate and lead change in a proactive and positive way.

3. Coach Incubation

Next, begins a series of Manager to Coach programs. The aim of these programs is to work with all managers to establish a critical mass of Coaches who understand and support the change program, and who can work to improve the group dynamics, innovation and teamwork across the business.

4. Culture Change Awareness

Short information and awareness sessions are made available to all full and part-time employees. These are designed to create greater understanding of the need to change and to explain what changes they may notice in the new environment and how they can get involved.

5. Business Literacy

Working with the finance department, it is critical to develop fun strategies, simulations and programs that build greater financial and business understanding across the organization. This understanding leads to significantly better decision making at all levels and begins to move people from an attendance to a business mindset.

6. Project Management

The building of project management skills is required to take problems and ideas and to manage them through to successful conclusions. This helps remove the frustration felt with unresolved issues or with projects that take far too long to complete through existing committee processes.

7. Innovation

Every person in the organization is taught innovation skills, including how to build a business case that will give their creative ideas a good chance of success. The focus of these sessions is on the variety of ways to improve the organisation’s overall performance, including but not limited to innovative strategies for increasing revenues, gaining and retaining customers and reducing operating costs.

8. Knowledge Tree

The culture change process is project based and focused on strategies to solve problems. An on-line Knowledge Tree must be created to capture the project outcomes and to leverage off the skills, expertise and experience already in the workforce.

9. Audited Communication

With communication significantly impacting organizational and group performance, it is critical to develop an independently audited and proven face-to-face communication strategy.

10. Risk Reward

Ultimately, no culture change or performance improvement program will work without the implementation of a risk-reward, pay for performance remuneration system that rewards total team effort and performance. An effective reward system must be developed.

11. Individual Learning Plans

Finally, the organization must move rapidly away from any existing performance appraisal system to Personal Improvement Plans incorporating individual learning strategies. The key to continued performance improvement lies in the continuous building of individual capacity.

Grant Donovan PhD

A doctoral graduate from the University of Western Australia, Grant has worked extensively as a corporate coach throughout Australia, the United States and Eastern Asia. He is a founding member of both the Australian and North American Workplace Global Networks.

A prolific writer, Grant is a specialist in the formation of self managed business units and other structural and systems changes required for high level organisational performance. He is a frequent presenter at International Management Conferences and leads regular management tours to the best performing worksites in Europe and North America.

With a background in sport psychology, including three years as “performance coach” for the Kookaburra America’s Cup campaign, Grant moved to corporate coaching in the early eighties. He began his corporate work with Motorola in the United States before establishing himself as one of Australia’s best management coaches.

He has conducted “Manager to Coach” education programs in Australia and the United States for more than a decade. In this time, over 5,000 managers from more than 400 companies have attended Grant’s programs.
